7 Ways Leaders Motivate and Demotivate Employees

Few things are as costly and disruptive as leaders who kill morale. Demotivated employees underperform and then walk out the door at the first opportunity.

The scariest thing is how prevalent this lack of motivation is. Gallup research shows that 70% of employees consider themselves to be disengaged at work.

Organizations know how important it is to have motivated, engaged employees, but most fail to hold leaders accountable for making it happen. When they don’t, the bottom line suffers.

Research from the University of California found that motivated employees were 31% more productive, had 37% higher sales, and were three times more creative than demotivated employees. They were also 87% less likely to quit, according to a Corporate Leadership Council study on over 50,000 people.

Gallup research shows that a mind-boggling 70% of an employee’s motivation is influenced by his or her manager. It’s no wonder employees don’t leave jobs; they leave managers.

First, Quit Making Things Worse

Before leaders can start creating motivated, engaged employees, there are some critical things that they need to stop doing. What follows are some of the worst behaviors that leaders need to eradicate from the workplace.

Making a lot of stupid rules. Companies need to have rules—that’s a given—but they don’t have to be short sighted and lazy attempts at creating order. Whether it’s an overzealous attendance policy or taking employees’ frequent flier miles, even a couple of unnecessary rules can drive people crazy. When good employees feel like big brother is watching, they’ll find someplace else to work.

Letting accomplishments go unrecognized. It’s easy to underestimate the power of a pat on the back, especially with top performers who are intrinsically motivated. Everyone likes kudos, none more so than those who work hard and give their all. Rewarding individual accomplishments shows that you’re paying attention. Managers need to communicate with their people to find out what makes them feel good (for some, it’s a raise; for others, it’s public recognition) and then to reward them for a job well done. With top performers, this will happen often if you’re doing it right.

Hiring and promoting the wrong people. Good, hard-working employees want to work with like-minded professionals. When managers don’t do the hard work of hiring good people, it’s a major demotivator for those stuck working alongside them. Promoting the wrong people is even worse. When you work your tail off only to get passed over for a promotion that’s given to someone who glad-handed their way to the top, it’s a massive insult. No wonder it makes good people leave.

Treating everyone equally. While this tactic works with school children, the workplace ought to function differently. Treating everyone equally shows your top performers that no matter how high they perform (and, typically, top performers are work horses), they will be treated the same as the bozo who does nothing more than punch the clock.

Tolerating poor performance. It’s said that in jazz bands, the band is only as good as the worst player; no matter how great some members may be, everyone hears the worst player. The same goes for a company. When you permit weak links to exist without consequence, they drag everyone else down, especially your top performers.

Going back on their commitments. Making promises to people places you on the fine line that lies between making them very happy and watching them walk out the door. When you uphold a commitment, you grow in the eyes of your employees because you prove yourself to be trustworthy and honorable (two very important qualities in a boss). But when you disregard your commitment, you come across as slimy, uncaring, and disrespectful. After all, if the boss doesn’t honor his or her commitments, why should everyone else?

Being apathetic. More than half of people who leave their jobs do so because of their relationship with their boss. Smart companies make certain their managers know how to balance being professional with being human. These are the bosses who celebrate an employee’s success, empathize with those going through hard times, and challenge people, even when it hurts. Bosses who fail to really care will always have high turnover rates. It’s impossible to work for someone eight-plus hours a day when they aren’t personally involved and don’t care about anything other than your productivity.

Then, Make Things Better

Once leaders have eradicated the seven negative behaviors that demotivate their best people, it’s time to replace them with the following seven behaviors that make people love their jobs.

Follow the platinum rule. The Golden Rule (treat others as you want to be treated) has a fatal flaw: it assumes that all people want to be treated the same way. It ignores the fact that people are motivated by vastly different things. One person loves public recognition, while another loathes being the center of attention. The Platinum Rule (treat others as they want to be treated) corrects that flaw. Good managers are great at reading other people, and they adjust their behavior and style accordingly.

Be strong without being harsh. Strength is an important quality in a leader. People will wait to see if a leader is strong before they decide to follow his or her lead or not. People need courage in their leaders. They need someone who can make difficult decisions and watch over the good of the group. They need a leader who will stay the course when things get tough. People are far more likely to show strength themselves when their leader does the same. A lot of leaders mistake domineering, controlling, and otherwise harsh behavior for strength. They think that taking control and pushing people around will somehow inspire a loyal following. Strength isn’t something you can force on people; it’s something you earn by demonstrating it time and again in the face of adversity. Only then will people trust that they should follow you.

Remember that communication is a two-way street. Many managers think that they’re great communicators, not realizing that they’re only communicating in one direction. Some pride themselves on being approachable and easily accessible, yet they don’t really hear the ideas that people share with them. Some managers don’t set goals or provide context for the things they ask people to do, and others never offer feedback, leaving people wondering if they’re more likely to get promoted or fired.

Be a role model, not a preacher. Great leaders inspire trust and admiration through their actions, not just their words. Many leaders say that integrity is important to them, but great leaders walk their talk by demonstrating integrity every day. Harping on people all day long about the behavior you want to see has a tiny fraction of the impact you achieve by demonstrating that behavior yourself.

Be transparent. Good managers are transparent and forthcoming about company goals, expectations, and plans. When managers try to sugarcoat, mask, or euphemize in order to make things seem better than they are, employees see right through it.

Be humble. Few things kill motivation as quickly as a boss’s arrogance. Great bosses don’t act as though they’re better than you, because they don’t think that they’re better than you. Rather than being a source of prestige, they see their leadership position as bringing them additional accountability for serving those who follow them.

Take a genuine interest in employees’ work-life balance. Nothing burns good employees out quite like overworking them. It’s so tempting to work your best people hard that managers frequently fall into this trap. Overworking good employees is perplexing to them; it makes them feel as if they’re being punished for their great performance. Overworking employees is also counterproductive. New research from Stanford shows that productivity per hour declines sharply when the workweek exceeds 50 hours, and productivity drops off so much after 55 hours that you don’t get anything out of the extra time spent.

Bringing It All Together

If you cultivate the characteristics above and avoid the demotivators, you’ll become the kind of boss that people remember for the rest of their careers.

Epic 7-day Itinerary To Visit Malta On Holiday

Malta is an incredible island to explore. Nestled right in the Med, it’s is filled with thousands of years of history, stunning bays and the most incredible cities that are just too beautiful to miss. So, to help you get the most out of your trip, we wanted to share our bumper itinerary to visit Malta on your next holiday.

 

Now, you might be wondering if Malta is for you?

Well, let me give you a little snippet of why it should be on every traveller hit list!

First up, Malta (and neighbouring Gozo) is basked in that incredible Mediterranean sunshine that’s just so good. Not only that, Malta is totally chilled and a great place to visit if you fancy a bout of downtime on your trip.

That being said, Malta is also a jewel in the Mediterranean if you fancy a gander around historic cities and ancient sights. It’s an island that can (and totally does) fit with the kind of trip you’d like.  This is why we keep going back, over and over again!

So, as the island starts to safely open up, we wanted to share some places in Malta that you can’t miss.

And, as always, be sure to travel safely. Check your government’s guidance on travel and official information from the Maltese Government on any restrictions that might be relaxed or in place.

Day one: Valletta

 

As far as Mediterranean cities go, Valletta is a gem to visit!

Unlike other large capital cities in Europe, Valletta is not too big to get overwhelmed and not small enough to get bored. In fact, I’d say it’s perfect for a few days exploring.

After arriving, be sure to take a wander to see the Grandmaster’s Palace and the gorgeous Upper (and Lower) Barrakka Gardens. These are stunning first thing in the morning and a great way to stretch your legs before a day head.

For a sugary pick-me-up, head to Amorino (on Republic Street). Here, you’ll get to sample some of the best gelatos in all of Malta. Trust me, you’ll go back for seconds.

In the afternoon, take a gander around the centuries-old Casa Rocca Piccola in the heart of Valletta. Throughout the day, you can join a guide and take a peek into a classic (and affluent) palace that’s too gorgeous to miss.

Before sundown, pop into St. John’s Co-Cathedral which’s stood pride of place in Valletta since the 1500s. It’s so beautiful and a great way to see some of Girolamo Cassar works. After all, he’s one of the islands most famed architects.

Feeling peckish? Head into the gorgeous cobbled streets and pop into Noni (on Republic Street) that fuses Maltese dishes with a modern flare. Their tasting menu is so delicious for an evening treat.

Day two: Valletta

 

One thing I would say is that you should give Valletta at least one full day to explore (though, we prefer a more chilled two-day trip). That being said, if you’re short on time, you can easily pack in the main sights in Valletta in one day; especially if there are other spots on our itinerary to visit Malta that you just don’t want to miss.

For a morning galavant, head for a stroll around the Grand Harbour area where you’ll get some fantastic views across the bay. Plus, you’ll be easily able to partner up a trip to Fort St. Angelo that has historically protected the city. You’ll need to factor in around 2-hours to fully explore the fort; so plan ahead and arrive nice and early.

For dinner, book a table at Rampila; you won’t be disappointed, especially on their terrace. We had the traditional Maltese Aljotta broth for the first course and loved it! 

Day three: Mdina

Nowhere is ever really that far in Malta, which means it’s a great island to traverse and stay at all the Maltese gems. That being said, don’t feel the pressure to keep moving hotels or accommodation each night, you can easily do day trips to all the spots in Malta and stay anchored in one hotel for the whole trip. It’s entirely up to you.

Anyway, where was I… Mdina!

Okay, so Mdina is probably my favourite city in all of Malta and one spot you can’t miss for a day trip. It’s around a 25-minute drive from Valletta and totally easy to visit by car, taxi or tour depending on what you’d like.

Once you’ve headed through the iconic Mdina Gate, be sure to visit the iconic cathedral that overlooks the whole city. It’s stunning and the Baroque architecture dates back years!

That being said, if you fancy going back further in history, get yourself over to Domus Romana; a Roman house that was built around two thousand years ago! It’s a relatively small museum which means it’s a perfect 30-minute visit.

Oh, and don’t forget to grab some of the world-renowned Mdina Glass. It’s so beautiful and you’ll find it all over the city.

Getting hungry? Get yourself over to Grotto Tavern, their gnocchi is so delicious and the restaurant is so unique within a grotto itself.

Day four: Western coastline and beaches

After three days of city-living, it’s time to take in some more of that gorgeous coastline of Malta. So, pack your swimming gear, slap on that sunblock and get ready for a snooze on the sand.

But first, head over to the Blue Grotto, which’s around a 25-minute drive from Valletta (and 15-minutes from Mdina). Once here, you’ll need to get yourself on one of the small boats that’ll whisk you right within the Blue Grotto itself. That being said, if you’re not fancying the boat ride, head to the ‘panorama’ viewing area that’s perfect at sunset.

The views are stunning.

Afterwards, for a little time in the surf, head over to Golden Bay that’s north of the Blue Grotto. It’s a popular spot for sun-seekers and the kind of place that’s great for a morning dip (or evening stroll).

If it’s a dip you’re after, pop over to St. Peter’s Pool that’s on the coastline near Marsaxlokk. Here, you’ll get to have a little paddle in the gorgeous Mediterranean waters and bask in those views across southern Malta. Just be sure to watch out for choppy waters and only go for a swim if it’s safe to do so.

Now, we found it best to rent a car for coastal days. Though, if you don’t drive, fret not; there are oodles of different touring companies that you can book and include on your itinerary to visit Malta. 

 

Day five: Hiking around near Popeye Village

 

It’s not every day that you can say you’ve rambled across an island, but it’s quite achievable in Malta, especially from Għadira Bay to Popeye Village.

After a morning dip at Għadira, pop on your hiking shoes and head off for a ramble around the area.

The walk itself won’t take you long at all (though, you can take in some detours). We checked out the Red Tower that’s just shy of the bay itself (around a 40-minute hike).  It dates back to 1649 and is lovely to see, especially for views.

After heading to the west coast, get yourself over to the totally quaint and picturesque Popeye Village. It’s the historic film set for Popeye’s film that was shot back in the 1980s.

It’s well worth a gander for an hour or so and totally worth including on your itinerary to visit Malta; even if you haven’t seen the film.

Finally, for a great view of Popeye Village, head along the coastline road opposite the bay. The views across the cove is gorgeous from here and you’ll get a great view of Popeye Village itself. 

 

Day 6: Gozo

Just shy of the northern shores of Malta, Gozo is a smaller island that’s totally worth the short ferry ride to explore! In fact, it’s a perfect day trip when visiting Malta.

 

Departing from Cirkewwa, you’ll get across to Mgarr Harbour in no time at all. From here, you’ll get to explore all across Gozo and take in some key spots along the way!

One spot you have to visit is Il-Madonna ta’ Pinu, a basilica and shrine that’s as beautiful as they come. Although the basilica isn’t as old as some other sites across Malta and Gozo, it’s still just as iconic.

 

Afterwards, pull out your swimming gear and drive over to the Blue Hole for a dip! It’s a natural swimming pool that sits just shy of the collapsed Azure Window and is well worth seeing as you follow our itinerary to visit Malta.

 

Oh, and don’t forget to grab a bite at The Boathouse in Xlendi Bay.

 

This is the kinda spot that’ll satisfy any seafood craving; especially with their mouth-watering fresh lobster!!!

 

Day 7: Mosta

 

Before departing Malta, there’s one final (and totally lovely) spot to visit. Mosta!

Only around 20-minutes from central Valletta, Mosta is perfect to see on your final day along your itinerary to visit Malta. Even if you’ve only got a few hours before your flight, be sure to take a gander.

Now, one of the things that make this city so special is the Rotunda of Mosta; a massive basilica that’s actually based on the Pantheon in Italy.

Once you arrive, you’ll soon see why it’s such a special spot, especially with it housing one of the largest, unsupported domes in the whole world!

If you’ve still got time, take a wander over to the Ta’ Bistra Catacombs that’s just shy of the city centre. You’ll get to see a heap of historic catacombs that are pretty unique to visit.

 

 

 

 

 

6 Things You Should Never Do First Thing in the Morning. The perfect morning routine–for you–should also include a ‘not to do’ list.

Morning routines. Everyone has them. Everyone wants a better one.

But instead of adding items to your morning in hopes of starting your day more productively, consider eliminating a few things from your routine. Consider it addition by subtraction.

What should go on your not to do list for first thing in the morning?

1. Don’t plan out your day.

Instead, make a to-do list the night before. That accomplishes a number of things.
One, you’ll sleep better. As David Allen, author of Getting Things Done, says, “Your head is for having ideas, not holding ideas, and it’s certainly not for filing things away. Without exception, you will feel better if you get stuff out of your head.” Deciding what you’ll do tomorrow — especially deciding what you’ll do first — instantly relieves a little stress and anxiety.

And ensures you don’t waste time deciding what to tackle first. Or mistaking the seemingly urgent for the truly important. Or wasting time gathering up whatever you need to actually work on what you want to tackle first.

Try it.

Before you end your workday, list what you need to get done tomorrow. Then determine the single most important thing you need to get done tomorrow.

Then, before you step away, set up your workspace (which, if like mine, is simply your computer’s desktop) so you can hit the ground running first thing in the morning. Have the reports you need open. Have the notes you need handy. Make sure you have answers to your questions.

Starting your day with a productive bang creates natural momentum — and provides the motivation you need to move on to whatever is next on your to-do list.

So, yeah: Don’t make a plan. Have a plan.

2. Don’t make unimportant decisions.

Malcolm Gladwell only drinks five kinds of liquids: water, tea, red wine, espresso, and milk. Why?

As Gladwell says, “There are so many other things I would rather do with my time than agonize endlessly about those kinds of trivial decisions.”

Plus, we all have a finite store of mental energy for exercising self-control. Some of us have less, some have more, but eventually we all run out of willpower steam.

That’s why the more choices you need to make during the day, the harder each one is on your brain — and the more you start to look for shortcuts. That’s when you get impulsive. That’s when you make decisions you know you shouldn’t make.

The fewer decisions you have to make, the better the decisions you will make when you do have to make a decision.

Maybe you’ll start having the same thing for breakfast. Or always working out before you start work. (More on that in a moment.) Or scanning the same key metrics.

Or, as President Obama once told Vanity Fair, “You’ll see I wear only gray or blue suits. I’m trying to pare down decisions. I don’t want to make decisions about what I’m eating or wearing. Because I have too many other decisions to make.”

Automate as many decisions you have to make in the morning as possible, especially when they don’t improve your efficiency and effectiveness.

3. Don’t forget to exercise.

Research shows that as little as 20 minutes of moderate exercise boosts your mood for the next 12 hours. (Keep in mind “moderate” means an average heart rate of between 110  and 120 beats a minute. So, no: You don’t have to go all HIIT on yourself.)

Not only will a short workout increase your energy level afterward, it will also put you in a better mood for up to 12 hours.

Which means exercising first thing lets you take full advantage of the “happier” 12 hours that science says follow.

4. Don’t forget to include protein in your first meal.

In The 4-Hour Body, Tim Ferriss recommends consuming 30 grams of protein within 30 minutes of waking up. At least one nutrition professor recommends consuming at least 30 grams of protein for breakfast.

Why? Protein tends to keep blood-sugar levels steadier. Protein tends to help prevent hunger spikes. Most important, research shows dopamine regulates motivation, helping you to “initiate and persevere.”

Which is exactly what you need to do first thing in the morning: get started and keep going.

Granted, knocking out 30 grams of protein might sound daunting, so try a protein bar or protein shake. That’s what I do: My first meal is always a protein bar and a glass of water.

Decision already made, protein consumed. Win-win.

5. Don’t forget to take the right breaks.

Generally speaking, we can only focus on any given task for 90 to 120 minutes. After that, we need a 15- to 20-minute break so we can recharge and be ready to perform at a high level on the next task.

So do this: Split your day into 90-minute windows. Instead of thinking an 6-, 8-, or 10-hour workday, split your day into four or five 90-minute windows. That way, you will have, say, four or five tasks — or chunks of tasks — you will get done a lot more efficiently.

Just make sure you take the right kind of break. Sitting and chilling is fine, but taking a break to knock out a few relatively mindless tasks could be just as useful (and leave you feeling a little more productive).

Think of it this way: Momentum is everything. Breaks should reinforce your sense of activity and accomplishment. So take a quick walk. Grab a drink or a snack.

Or, if you feel the urge to stay Type A, pick a few productive tasks you like to perform — and gain a sense of accomplishment from — and use those for your “breaks.”

6. Don’t stick blindly to the same morning routine.

Maybe you’ll need to wake up a little earlier to take advantage of “quiet time” to complete your first task. Maybe you’ll need to wake up a little later so you’ll feel more rested.

Maybe you’ll need to exercise later in the day after all, or adjust what you eat, or change a few of your other “automatic” decisions.

To be more productive, you can’t do what you’ve always done.

Nor should you slavishly stick to the new routine you create. Every once in a while, take a few minutes to evaluate what’s working and what’s not. And adjust as necessary.

Because the key is to do what makes you most successful.

Which, over time, is likely to change.

So make sure you change with it.

Remember this, you can’t stop problems from cropping up in a relationship no matter how perfect the relationship is. What you can do instead, is eliminate the frustration as soon as you notice them.

#1 Lack of communication. At the start of the relationship, conversations are exciting and fun. Both of you spend a lot of time getting to know each other. But as time goes by, lovers forget to ask the same questions again.

We’re all changing all the time, in our preferences and the way we look at life. Don’t assume you know everything about each other or your romance will start to stagnate, or one of you will start to confide in some other person who seems more understanding.

#2 Trust. Do you really trust your partner? There are two kinds of trust in a relationship. Firstly, do you trust your partner enough to feel comfortable with them going out for dinner with someone else? If you don’t, perhaps, you’re insecure or your relationship is still too fragile.

And secondly, do you trust your partner’s decisions? Do you think your partner is capable of making important decisions for the both of you? If you can’t trust your partner with life altering decisions, it’s obvious that you don’t respect your partner or their opinions. And that’s never a good sign in a long term relationship.

#3 Jealousy and insecurity. Insecure couples are forever locked in a cycle of jealously and anger. When you feel jealous about the attention your lover’s getting or their recent promotion, you’re not helping them become a better individual. It’s like a parent who’s angry with their child because the child is having “too much fun”.

You need to learn to have faith in each other and in the relationship. Instead of letting negativity build inside the relationship, learn to enjoy each other’s successes. After all, your partner is your better half, and any accomplishments of theirs are your accomplishments too, isn’t it?

#4 Incompatibility in love. Love at first sight and infatuation can last several months. And it does a good job of masking any differences in a relationship. As perfect as two people may be, sometimes, they may just not be perfect for each other.

If you find yourself dating someone with whom you have nothing in common, you need to decide on the next step. Try to find common interests that both of you like, or walk your own paths instead of living in frustrations.

#5 Loss of sex drive. This isn’t rocket science. Over time, both of you are bound to lose the sexual urge of the first few months or years of a relationship. While both of you may have a hard time keeping your hands off each other to begin with, now sex may start to feel like a chore.

This is a very common problem in relationships, and yet, it’s one of the easy ones to solve. Always look for new ways to recreate the sexual high of the first few times, and before you know it, both of you may go at it all over again like frisky bunnies.

#6 Ka ching! Anyone in a relationship for long enough will know just how important money or the lack of it really is. If your friends earn a lot more than you or your partner, it’ll end up frustrating both of you. And on the other hand, if both of you earn a lot more than your friends, there’ll be a lot of love and happiness in your lives.

It’s a stupid fact of life. But our own happiness is extremely dependent on the way others perceive us. If you’re having difficulties in your relationship because of money, perhaps it’s time to change your friends and see the difference.

#7 Change in priorities. You may be in a relationship, but that doesn’t change who you are. And that’s where the problem starts. As individuals, we evolve and change all the time. You’re not the person you were last year, and you won’t be the person you are now next year.

And just like you, your partner too is changing constantly. And every now and then, you and your partner may experience changes that will pull both of you apart from each other. And soon enough, both of you may have nothing in common. Spend enough time with each other and try to evolve together in a similar direction. Talk about your beliefs and your interests with each other and it’ll help both of you grow together along the same path.

#8 Time. Do both of you have enough time to spend with each other? These days, time is a luxury that most lovers can’t afford. When you start spending too much time away from each other, it’s only a matter of time before one of you starts asking the big question, “Do I need my partner in my life anymore?”

Don’t drift away so far that both of you don’t need to be with each other anymore. Find ways to indulge in exciting hobbies or spend evenings going out on little coffee or ice cream dates. They make for great conversations and it’ll bring both of you closer too.

#9 Space and individual growth. Now this is contradictory to the earlier problem in relationships. But it’s still something to watch out for. Too much of a good thing can turn out to be bad too. When you’re in a relationship, spending time with each other is very important. But at the same time, spending time away from each other is crucial too.

By spending too much time together, you’d subconsciously feel isolated from the rest of the world. And when that happens, you’d crave for any attention from other interesting people just to feel better about yourself and your ability to communicate. And you know what could happen when that happens, right?

#10 Are you still in love? This is the biggest problem in a relationship, and one that’s hardest to overcome. Falling in love is easy. Staying in love isn’t. Love is a delicate balance between dependency and passion. How much do you need your partner? How much do you love and want your partner?

 When the sexual excitement and the enthusiasm fade away, what do you have to hold both of you together? A relationship should never be based on sex alone. It needs compatibility and understanding, and it definitely needs dependability. Staying in love forever is not easy, but with a little effort, it can give meaning to your life.
